After two decades of leading transformation projects, I've noticed something consistent: the gap between implementing change and having it genuinely take hold isn't usually about methodology.

The Four Focus Areas

The four focus areas of Change EssentialsTM work as lenses for understanding what's working and what needs attention in your change process. They're not stages to work through sequentially, but interconnected elements that support each other.

1. Create Engagement

This goes beyond communication to genuine involvement and connection. When engagement is strong, people understand not just what's changing but why it matters to them specifically. They feel part of shaping solutions rather than having decisions imposed upon them. When engagement is weak, even well-designed communications feel like broadcast messaging, and resistance builds regardless of how much information has been shared.

2. Enable Leaders

This focuses on whether people with formal authority and informal influence are genuinely equipped to lead the change consistently. Strong leader enablement means equipping leaders to deliver consistent messaging, demonstrate behaviours that model what's expected, and having the confidence to handle uncertainty without deflecting. When it's absent, change becomes inconsistent across teams.

3. Build Capability

This addresses whether people have the skills that they actually need to operate effectively in the new environment - it's not just about technical skills, but confidence, tools, clarity about their role, and time to practice in the new ways of working. Building capability effectively meets people where they're at and embeds learning into their everyday work.

4. Embed Adoption

This is about ensuring change sticks once the implementation activities have been completed. It includes aligning systems and processes to reinforce new behaviours, maintaining leadership attention beyond go-live, and tracking whether change is actually landing sustainably. When this area is done poorly, changes tend to launch well but the impact fades as attention moves to other priorities.

The Change Experience Lens

Running across all four focus areas is an intentional focus on creating change experience - this is how the change is felt, absorbed, and lived by the people going through it.

This is different from change management activity. Teams can receive excellent communications, quality training, and capable leadership and still have a poor change experience if the emotional load, pace, clarity, and trust levels aren't managed intentionally.
